The opportunity of Talent Acquisition is to include people with opportunities that would otherwise not be available to them.

When we define our ideal Talent it’s important to consider the following-

Can this job be done by someone already available internally who could do this with some Coaching on Blindspots? How does this opportunity for Talent outside become a Career Advancement opportunity inside?

What other formats can we hire in so we can spread the opportunity?

Have we created an education/experience bar or an age bar that will exclude valuable Talent?

What about the Socio-cognitive bar of hiring more of the same?
Remember – When Everyone’s thinking alike, no one’s really Thinking…

Have we made opportunities within our organization unattainable to people who are marginalised within our community?

Our best Talent solutions may reside there…

One example of this is when we were solving for Entry level CAs who were being hired in large numbers for the Audit function of a large conglomerate. It was like the definition of insanity- 30-40 joined every year and 40% left by the close of 18 months! And the organization went and hired again. Till we intervened positively to go back to the drawing board to re-visit the nature of the role and the opportunities for Talent.

We decided to unbundle the opportunities as follows-
1. Open the opportunity to Engineers internally who may be best poised to audit the plants

2. Attract MComs from the market who normally have limited opportunities

3. Attract candidates who may have failed CA Inter despite multiple attempts- those who had not been able to pass the CA exams, and would ideally love the opportunity of working with a large conglomerate

This recipe was executed as planned and we had 95% retention for the first two years- with some movements in Year 3.
Year on year this fortified Entry level Talent pipelines, making the team ready to carry out large Group agendas without being debilitated with Talent availability.
